Women make up about 53 per cent of the RMG workforce in Bangladesh, yet leadership roles remain out of reach for most, with only 1 per cent holding top positions. That’s exactly why the second edition of AO Women of Impact is so important.
If we don’t celebrate the women leaders we have, talk about the challenges they face and highlight the impact they’re making, progress towards gender balance in leadership will continue to be slow.

This year, we received nominations from several incredible women shaping Bangladesh’s apparel industry— spanning manufacturing, retail, sustainability, design, technology and social impact.

Shehrin Salam Oishee, Director, Envoy Group
Joining Envoy Group in 2009 and actively engaging in its business operations since 2012, I have played a pivotal role in reshaping the company’s global outreach and sustainable manufacturing practices. As Director, I led marketing strategies that expanded our buyer network into untapped markets, strengthening relationships through direct engagement and product innovation.
Recognising sustainability as the future of the RMG industry, I have overseen factory transformations across 12 locations, implementing eco-friendly initiatives such as jute boilers, solar power and water recycling systems in laundries. My vision for Envoy Group extends beyond business growth—it embraces a commitment to human capital. I pioneered specialised training programmes, secured Training of Trainers (TOT) certifications for management staff and enhanced worker welfare through advanced childcare and maternal support facilities.
Beyond my corporate role, I was elected as the youngest Director of BGMEA in 2021 and re-elected in 2024, further solidifying my influence in shaping the industry’s policies. Additionally, as the Managing Partner of Legal Access and a trained arbitrator, I bring legal expertise to corporate disputes while expanding business opportunities in emerging markets. My leadership extends to social welfare, particularly through my work with the Physically Challenged Development Foundation (PDF).

Throughout my more than two decades of career, I have focused on improving the lives of workers, particularly women, in the garment sector. One of my most significant achievements has been advocating for and implementing comprehensive women’s health services. I took a leading role in improving hygiene awareness, ensuring women workers had access to essential health information and introducing family planning initiatives to empower them in managing their health and well-being. These efforts have been crucial in addressing the specific challenges that women face in the workplace, from reproductive health to overall wellness.
In addition to these health-focused initiatives, I have worked to improve the broader corporate culture, particularly by fostering an inclusive environment for female employees. At Ha-Meem Group, I helped strengthen corporate culture by promoting emotional intelligence, engaging senior management and creating opportunities for women to take on leadership roles. This helped ensure that women not only felt supported but were also empowered to grow professionally within the company.
I’ve also been involved in educating workers’ children, securing financial support to run five schools with technical assistance from Save the Children. This initiative provided educational opportunities and a brighter future for the next generation, impacting families beyond the factory floor.

Naznin Akther, Director, SOLARIC Group
Graduating from BUET, I embarked on a mission to drive Bangladesh’s industrial transition toward renewable energy. I have led the adoption of industrial rooftop solar, bridging policy gaps and accelerating the transition to a greener economy. My leadership in executing the 40MWp rooftop solar project for Youngone Corporation has positioned KEPZ as the world’s largest net-zero carbon industrial zone, setting a precedent for large-scale, renewable energy adoption.
To date, I have overseen the installation of over 100MWp of rooftop solar capacity, generating 127GWh of clean energy annually. This has led to a reduction of 86,360 metric tonnes of carbon emissions and cost savings of BDT 127 million per year. Additionally, I have played a pivotal role in addressing the 800MWp solar potential in the textile-apparel sector by spearheading
private-public collaborations, including Ha-Meem Group’s green transition. My contributions extend beyond national projects, as I have represented Bangladesh in global discussions on clean energy policies, integrating international best practices into local frameworks.

Kalpona Akter, Founder and Executive Director of the Bangladesh Center for Workers’ Solidarity
I began advocating for the Accord campaign even before the tragic Rana Plaza disaster, driven by the realisation that voluntary agreements were insufficient to improve worker safety, living conditions and livelihood. The catastrophic events of 2013 brought the unsafe working conditions in Bangladesh’s garment industry into sharp focus, transforming a pressing issue into a full-blown crisis. In response, I dedicated myself to championing the Accord on Fire and Building Safety, a legally binding agreement ensuring that brands were held accountable for factory safety. Securing commitments from international brands wasn’t easy, but it was essential.
I didn’t stop at national efforts. I worked tirelessly to involve workers in global initiatives, pushing for their participation in decision-making processes. Through my advocacy, I engaged with factory owners, government officials, diplomats and international companies to demand real accountability. I also championed initiatives like the European Union’s Sustainability Compact to strengthen labour standards and worker safety.
In recognition of my work, I was honoured with the Alison Des Forges Award for Extraordinary Activism by Human Rights Watch in 2016. My journey to protect workers’ rights began when I was just 12 years old and it has been a continuous process ever since.

As a woman in textile manufacturing, I’ve focused on driving resilience, innovation and sustainable growth in an industry traditionally dominated by men. One of my proudest achievements is successfully implementing an ERP system in our garment manufacturing company. This system streamlined production, optimised inventory and enhanced decision-making, improving operational efficiency and empowering our workforce with data-driven insights.
Navigating the challenges of supply chain disruptions, particularly raw material shortages due to geopolitical issues or supplier failures, has been a significant part of my journey. To mitigate these disruptions, I diversified suppliers and leveraged ERP data to strategically track and forecast demand, ensuring the stability of our supply chain. Additionally, I introduced lean manufacturing practices, focusing on key metrics like shipment date hit rates, lead time, inventory turnover and production downtime, which have significantly boosted productivity and reduced waste. Some key metrics I use to measure the success of lean manufacturing initiatives are:
Shipment date hit rates: How many of the total orders are shipped within the shipment date
Lead Time: Time from order to delivery
Inventory Turnover: How quickly yarn and accessory inventory is used and replenished
Production Downtime: Tracks unplanned stops in machines and overall production floor to minimise waste
A core aspect of my leadership has been empowering women in the workforce. I have worked to create opportunities for skill development, leadership roles and foster a culture of diversity and inclusion, which has led to a more dynamic and equitable workplace. Beyond operations, I have integrated sustainable practices, aligning profitability with responsibility by introducing eco-friendly fabrics and ethical production methods.

Rasha Khan, Founder, Escape Bags
As the founder of Escape Bags, I am incredibly proud of how far we’ve come. We began with a simple idea, launching a mini-pack series with just 500 units at an accessible price of BDT 300 (US $ 2.49), testing the demand via Facebook. But the overwhelming response encouraged us to scale up, and in 2023-24, we achieved sales of BDT 40 lakh (US $ 33,320) within 12 months online. While this may not seem extraordinary, it was a significant milestone for us. Our online conversion rate surged by 400 per cent, with a customer return rate of 5-8 per cent. Currently, Escape Bag boasts an annual turnover of BDT 2-3 crore (US $ 165,000 to US $ 248,000) from both offline and online channels and we are actively participating in various fairs to expand our reach.
Our journey hasn’t been without challenges, but each one has strengthened my belief in the potential of this brand. By 2026, we aim to reach 200-plus outlets overall in Bangladesh and also tap the international market reaching 250 stores across Southeast Asia. Our first dedicated Escape Bags outlet in Chawkbazar is open and fully operational, enhancing direct customer engagement. Our stakeholders can order in bulk from our Chawkbazar factory outlet. This year, we plan to open our first exclusive retail outlet in Bangladesh, strengthening our brand presence.

My technical background as a textile engineer from BUTEX has been invaluable in bridging the gap between business strategy and operational execution. One of my most impactful achievements has been reducing Bangladesh’s reliance on imported fabrics, shifting nearly 40 per cent of sourcing to local mills. This strategic move has not only strengthened our industry’s independence but also positioned Bangladesh as a more competitive player in global sourcing.
While working with Varner, a leading Norwegian retailer, I spearheaded fabric diversification by introducing linen, viscose and other materials, expanding Bangladesh’s capabilities beyond conventional textile production. Additionally, I have played a pivotal role in bridging the communication gap between international buyers and factory teams, ensuring seamless execution and enhanced confidence in Bangladesh’s manufacturing sector.
Now, as the Founder and Director of Sierra Sourcing, I am leveraging my expertise to expand business opportunities, build sustainable supply chains and strengthen Bangladesh’s position in the global market. Our journey toward sustainability has been multifaceted. We’ve integrated renewable energy sources like solar power to reduce our reliance on fossil fuels and implemented water conservation techniques, including rainwater harvesting and recycling systems. By adopting energy-efficient machinery and sustainable raw materials, we’ve been able to significantly decrease our environmental footprint.
In addition to these environmental efforts, worker welfare has always been at the heart of our strategy. I take immense pride in the impact my business has had on the lives of women from diverse backgrounds such as students, homemakers and professionals, who are now able to contribute financially to their families and support their own expenses through our working together.
One of my proudest achievements has been introducing traditional sarees that not only showcase exceptional craftsmanship but also compete with international standards, offering these products at a lower price than those from neighbouring countries. By proving that local products can match, or even surpass global quality, I have encouraged more customers to choose what is made locally. This has been a rewarding part of my journey, as it has not only benefited my business but also contributed to the local textile industry.
MY MESSAGE
My message to the fellow women is that the journey may not always be smooth, but if you stay passionate, patient and committed to uniqueness, you can create your own path. It’s important to learn public relations,
build strong communication skills and always have a learning mindset, gaining insights even from competitors – big or small. Most importantly, believe in yourself.
